I think it's just too old, too tangled and too intricate to really understand. In theory, it should not work at all

Good description of the team dynamics. It's very hard to capture the feel of something like this in a dry technical discussion, particularly in short form and without personal descriptions. What you need is to write a novel about it, or write it as if you were an outsider, looking in. This is hard to do. There's an old book, Soul of a New Machine, by Tracy Kidder, about a team developing a new computer, that is probably the best non-fic example. You could capture the feel the same way, except that you'd have to expand each of your paragraphs into a chapter.

BTW one of the things Kidder talks about that you don't mention is signing up, where someone agrees to take on a specific part of the job. The team leader's task was very often to go around and talk the developers into signing up for a specific part of the project. I'd be interested to hear if 4LS has any of that sort of dynamic (given that there's no official team leader).
